How to Escape the Dental Talent Crunch and Retain Your Staff

For many dental practices, high employee turnover is, unfortunately, common. This merry-go-round of onboarding and losing staff, particularly front-desk personnel, worsened dramatically throughout the COVID pandemic as people jumped ship in droves during “The Big Quit.” While much of life has returned to normal, many offices haven’t fully recovered, and staffing issues have become an ongoing thorn for dental practices across the country.

Constantly having to replace staff is not only time-consuming, but it can lower morale, disrupt workflow, and prove costly. Your collections may suffer, plus placing recruitment ads, setting aside time for interviews, and training new employees may run you a small fortune. Staff shortages, which obstruct your workflow and timeliness, have a trickle-down effect on your patients, whose care (and loyalty) may be jeopardized, as well as your bottom line. Even your reputation could be at stake.

Why are employees fleeing?

People who leave dental offices for “greener pastures” cite grievances like low compensation, inadequate or no benefits, heavy workload, the stress of a physically and/or emotionally demanding job, insufficient training, ineffective management, little room for advancement, a toxic work culture, and feeling underappreciated.  It goes without saying that the dental field is highly stressful; it’s as much a customer-service industry as it is a healthcare provider. Many patients walk through the doors anxious and fearful, which requires staff members to be calm, understanding, and generous with TLC, all while managing the clock and keeping rigid schedules as intact as possible.

Curveballs are not uncommon

An unforeseen dental emergency pops up; a patient is half an hour late; someone needs their bill explained; little Joey starts screaming in operatory #2. These are all circumstances that need to be managed on top of what’s already expected from staff members, and the work environment can easily become exhausting and untenable.  With so many responsibilities already on the dentist’s plate, it may feel next to impossible to try and tackle an employee-turnover problem. However, doing so now will save you money and aggravation in the long term, making for a better and more stable work environment for everyone.

Practical steps your practice can take now to decrease turnover

Provide opportunities for education and growth. Employees appreciate feeling supported, challenged, and informed about the latest developments in dentistry. Offering them continuing education (CE) classes or other types of training is an effective way to enhance teamwork, leadership, and communication skills, while also boosting morale. Plus, it’s a win-win for you, because the more duties and responsibilities your staff can take on, the less there is on your already full to-do list.

Practice team-building exercises and activities. These may include celebrating staff successes, heading out for a day or evening of fun (such as bowling, pickleball, or dinner at a favorite restaurant), adopting a community volunteer project, hosting a family picnic, and so on. Encouraging staff to interact with one another in a non-work, non-stressful environment helps them develop a sense of belonging, value, and engagement. Employees who get along well outside the office tend to form stronger bonds inside the office; this sense of camaraderie bodes well for staff satisfaction.

Reward your staff. Of course, compensating your employees fairly, providing health benefits when possible, offering a 401(k) or other retirement investment opportunity, encouraging their continuing education, and giving them adequate vacation time are all huge factors in keeping staff happy and in your practice. But beyond these financial benefits, make sure your employees know how valuable they are and how much you appreciate them. Verbal pats-on-the-back go a long way to promoting goodwill and overall satisfaction in the workplace. Make sure employees know what’s expected of them, treat them with respect, and always keep the lines of communication open.

Outsource dental billing responsibilities to the experts. Most dental-staff positions have to be performed on site: assistants, hygienists, receptionists, appointment makers, and the like are not only essential on-site personnel, but they’re also the face of your practice. Nothing happens without them. But dental billing can be done off-premises and can be seamlessly outsourced. Billing partners, such as eAssist Dental Solutions, can remotely take over these responsibilities, and your staff can forgo the messy, complicated, often-confusing tasks of sending bills, properly coding services, requesting payments, dealing with insurance companies, and staying on top of collections. Plus, you don’t ever have to worry about turnover, having to retrain new people, and losing income.  As the country’s leading dental-billing company, serving more than 3,000 dental practices, eAssist is a well-oiled machine when it comes to managing your collections. We customize our services to your exact needs and preferences and handle every patient’s case from beginning to end, including:

    • Obtaining insurance pre-authorizations
    • Submitting dental claims within a day of service
    • Posting insurance payments and researching (and resolving) claims that haven’t been paid in 30 days
    • Collecting nearly all monies owed, within 99 percent

Why do I need eAssist? Can’t I just train my staff to do dental billing?

Sure, you can, but it’s no small feat. Dental billing is a complicated field, with constantly changing rules, insurance plans, and small print that can drive the average person batty. Fastidiousness is a must – submit a wrong code, and the insurance claim gets kicked back. Personnel not only need a solid background in claims processing, billing, dental coding, and HIPAA, but they also need to be problem-solvers, good communicators, and proficient with billing software and payor websites. You can invest a lot of time and money to train someone, only to have them leave, and the cycle starts all over again. Forgo all that and enlist eAssist’s services and know that we’re experienced, knowledgeable, and, most importantly, here to stay.
